So!.!.!. Kurosaki Isshin is a Shinigami!.!.!. From his conversation with the arrancar it sounds like he used to be a captain!.!.!. If he was he must've been part of Gotei 13 then how come the over-smart Shinigamis didn't sense anything familiar about Ichigo's last name!.!.!.!?!?!?
The way for Hollows to gain Shinigami powers and vice versa is the Hogyoku!.!.!. With the power of it they can become Espadas!.!.!. But then before Aizen got to Hueco Mundo Espadas were already there!.!.!. Dordoni, Thunderwitch and the other one!.!.!. How could they've been Espada without the Hogyoku!?!? Just by eating other hollows!?!?!? Were Nel and Nnoitra also made Espada by Aizen or were they just lower ranked Arrancars then Aizen just used the Hogyoku on them!?!?
If Nel was part of the Espadas how come Grimmjow or Ulquiorra didn't recognize her earlier!.!.!. !?!?

The used-to-be powerful Espada were the rebels or somesort!. The could have been either: kicked out, killed, or tricked (like Nel) out of the Espada rank!.
Grimmjow lost his 6th spot, but regained it, remember!?
Maybe, Isshin changed his last name or something!. He was reincarnated afterall!.

Yes, Ichigo's father is a shinigami!. Judging by what Kisuke said, he gave up his job 20 years ago!. Ichigo is 15!. This most likely means that he gave up his job when he met Ichigo's mother so he could stay in the real world with her!. As for the Shinigami not assuming what Ichigo's parentage was, Kurosaki isn't overly uncommon for a last name!. Considering he has orange hair, something extremely uncommon, they may have just not made the connection!. We don't know exactly when they became Shinigami either, so maybe they may not have known Isshin!. also, Ichigo never met the captain of 1st company, who definitely would have known!.

Uchiha Sakura has an excellent answer!. Speaking for myself, I kind of like the confusion!. Now, just be reading your question and some of the answers, I have seen some spoilers as I don't watch Bleach on line, only on Adult Swim!. I don't really mind spoilers though because they give me something to look forward to!. I don't mind the confusion and I really do like the action!. It's kind of fun finding out different facts as I watch!.

I think the person above me gave a pretty good explanation as far as ichigo's lineage!. As for the Arrancar before Aizen came, I think you already(from mentioning eating hollows) know that a gillian menos that retains some intelligence/a single hollow's mind retains control will eat other hollows to gain strength and potentially evolve!. Once they get to Adjuchas or Vasto Lorde, they become even more intelligent/powerful!. As far as I remember, I believe a hollow can become a Arrancar by just removing their own mask!. It's just that the Hogyoku can forcibly make ti happen and creates a stronger Arrancar at the end of the transformation!.Www@Enter-QA@Com
