The other captains are implied to be very old, with Byukuga supposed to be thousands of years old.
But to prepare to fight the Arrancars, all of them become exponentially stronger in an incredibly short amount of time. So training does work for everyone
Which leads me to the conclusion that most Shinigami spend thousands of years picking their nose, and sleeping.

yes, and playing tricks and teases their fellow shinigami like the way Zaraki's divisions tease ikkaku for his bald head(comparing it to the full moon)
and having a barbeque after training or having a drinking session in the woods..
and shopping like Itsugaya's vice captain did.and sometimes to the vice captain club's meeting and the woman division club meeting (where Itsugaya were seen to attend cause his vice captain was sent to help Icihigo and also Byakuya to replace Rukia which cause a bit of a stir lol)
or simply visiting each other on their respective division..

if you notice inou,chad,ichigo, and the quincy all have a reason they need to be stronger becuse they need to save each other so they kinda do a mental and physical type of training to get better in a short amount of time, so basically they all got better because of motivation
reallly the shinigami jus go and save souls and kill hallows on earth and have secret meeting and such
but chad, the quincy and ichigo did train for some time before they went to the espada kingdom
Ichigo is supersaijajin duh!
You speak as if Bleach is the first Shounen anime in which the main character(s) gain strength/power impossibly quickly and only when it is convenient!
